It&#8217;s a nightmare, you&#8217;ve spent hours of precious resources trying to locate who you THINK will be a great addition, and you&#8217;re left with a sour taste in your mouth after the interview process and additional <a href=\"https:\/\/employmenthero.com\/nz\/blog\/recruitment-costs\/\">recruitment costs<\/a> to your company.\n\nUnfortunately, if you&#8217;re in the people management space, it&#8217;s going to happen at some point. But, you can mitigate the chance of it happening if you know what to look for.\n\nI&#8217;d like to help you avoid some of the mishires I&#8217;ve made, which is why I&#8217;ve written this list to help you identify 14 red flags for <a href=\"https:\/\/employmenthero.com\/nz\/resources\/hiring-interview-checklists\/\">hiring managers<\/a> to look for in the interview process.<a href=\"https:\/\/employmenthero.com\/nz\/create-account-hiring-essentials\/\"><img loading=\"lazy\" decoding=\"async\" class=\"alignnone wp-image-29235 size-large\" src=\"https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/4\/2023\/05\/Hiring-Essentials-Create-Free-Account-1024x714.png\" alt=\"Create a free Hiring Essentials account\" width=\"1024\" height=\"714\" srcset=\"https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/5\/2023\/05\/Hiring-Essentials-Create-Free-Account-1024x714.png 1024w, https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/5\/2023\/05\/Hiring-Essentials-Create-Free-Account-300x209.png 300w, https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/5\/2023\/05\/Hiring-Essentials-Create-Free-Account-768x536.png 768w, https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/5\/2023\/05\/Hiring-Essentials-Create-Free-Account-440x307.png 440w, https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/5\/2023\/05\/Hiring-Essentials-Create-Free-Account.png 1376w\" sizes=\"auto, (max-width: 1024px) 100vw, 1024px\" \/><\/a>\n\nI&#8217;ll go through two common hiring perspectives. The first, from the perspective of a <strong>phone interview<\/strong> and then the second, a <strong>face-to-face interview <\/strong>(this could also include video job interviews).\n\n<strong><em>Quick note:<\/em><\/strong><em> It&#8217;s important to understand that not all hires will be &#8216;neuro-typical&#8217;. Some candidates might struggle with social anxiety or other conditions that might affect the way they present in interview scenarios. I ask that you please view this article as loose guidelines and to make your own fair assessment or judgement based on each individual&#8217;s merit.<\/em>\n<h2>Phone job interview red flags<\/h2>\n<img loading=\"lazy\" decoding=\"async\" class=\"alignnone size-full wp-image-28788\" src=\"https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/4\/2022\/06\/crm-best-practices-2021.jpg\" alt=\"Person on phone conducting a phone job interview\" width=\"870\" height=\"580\" srcset=\"https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/5\/2022\/06\/crm-best-practices-2021.jpg 870w, https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/5\/2022\/06\/crm-best-practices-2021-300x200.jpg 300w, https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/5\/2022\/06\/crm-best-practices-2021-768x512.jpg 768w, https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/5\/2022\/06\/crm-best-practices-2021-440x293.jpg 440w\" sizes=\"auto, (max-width: 870px) 100vw, 870px\" \/>\n<h3>1. The candidate doesn&#8217;t know what the company does<\/h3>\nSeems pretty obvious, but if you call a candidate for the first interview and they don&#8217;t know what your company actually does, it&#8217;s not a great sign.\n\nBeyond what&#8217;s listed in the <a href=\"https:\/\/employmenthero.com\/nz\/resources\/job-description-template\/\">job description<\/a>, they should be able to tell you what the company does and relate to the <a href=\"https:\/\/employmenthero.com\/nz\/blog\/employer-branding\/\">business&#8217;s purpose\/mission statement<\/a>.\n\nFor example, if I call a candidate and they don&#8217;t know how to communicate how we make work easier and more rewarding for everyone, I won&#8217;t be too impressed!\n\n<em><strong>Read more: <a href=\"https:\/\/employmenthero.com\/nz\/resources\/ideal-job-ad-template\/\">What to include in a job advertisement<\/a><\/strong><\/em>\n<h3>2. Struggles to give examples of past work<\/h3>\nA job candidate must be able to provide examples of past work from their last job and its outcomes of it. Simply stating, &#8220;I worked on project X&#8221; won&#8217;t mean much unless they can explain the direct results from the project.\n\nSome people may require some coaxing, but it&#8217;s not a great sign if they still fail to give examples and outcomes of past work.\n\n<em><strong>Read more: <a href=\"https:\/\/employmenthero.com\/nz\/blog\/transferable-skills-recruitment\/\">Transferable skills in recruitment<\/a><\/strong><\/em>\n<h3>3. Doesn&#8217;t ask questions at the end<\/h3>\nOkay, let&#8217;s imagine we&#8217;re on a date (forward, I know). If you asked all the questions and I didn&#8217;t ask you any back, it wouldn&#8217;t feel great, would it?\n\nIt&#8217;s the same thing in the interview process. If you ask your candidate a bunch of questions and they don&#8217;t ask any back, your two-way communication is off to a rocky start. They should be curious and ask questions about the business, their role, potential team etc.\n\n<em><strong>Learn how to get quality candidates with an <a href=\"https:\/\/employmenthero.com\/nz\/resources\/employee-referral-program\/\">employee referral program<\/a><\/strong><\/em>\n<h3>4. They contradict themselves<\/h3>\nNo one likes a liar. If your interviewee can&#8217;t seem to get their story straight, you have a problem. Look out for contradictory statements, if they say something one way and then change it later, question them.\n\nIt could be a harmless mistake, but in my experience, it&#8217;s better to err on the side of caution with this red flag.\n\n<em><strong>Read more: <a href=\"https:\/\/employmenthero.com\/nz\/blog\/unconscious-bias-in-recruitment\/\">Avoiding unconscious bias when hiring<\/a><\/strong><\/em>\n<h3>5. CV doesn&#8217;t match up with what they&#8217;re saying<\/h3>\nFollowing on from the point above, if you find their CV doesn&#8217;t match what they&#8217;re saying about their previous role, delve deeper. Did they send through the wrong resume, or are they pushing the truth?\n\nIgnore this red flag to your own detriment. Disorganised or dishonest, both aren&#8217;t great options.\n\n<em><strong>Read more: <a href=\"https:\/\/employmenthero.com\/nz\/blog\/reference-check\/\">Conducting compliant reference checks<\/a><\/strong><\/em>\n<h3>6. They sound disinterested<\/h3>\n<strong>You:<\/strong> &#8220;Why do you want to work for us?&#8221;\n\n<strong>Them:\u00a0<\/strong><em>I<\/em><em>n monotone voice<\/em> &#8220;It looked like a great opportunity&#8221;\n\nWow, what an amazing response, they seem really keen&#8230; not. If your candidate lacks enthusiasm and interest in what you have to say or the role, it might be time to move on.\n<h3>7. Fails to understand\/answer questions<\/h3>\nThis one isn&#8217;t the easiest to pick up on, especially if there are language\/cultural barriers. If you ask a question and the interviewee seems to dodge, avoid or circle around without direct answers, it&#8217;s a red flag.\n\nTry as you will to rephrase, get to the point and press, some candidates have some skeletons they simply won&#8217;t share. If they&#8217;ve passed the initial phone interview, it&#8217;s probably time to bring them in for a face-to-face.\n\nTo clarify, you might spot some in person even if there are no red flags over the phone.\n\nHave a huge list of candidates to go through? Manage candidates with ease using <a href=\"https:\/\/employmenthero.com\/nz\/products\/applicant-tracking-system\/\">91±¬ΑΟ&#8217;s ATS &#8211; Hiring Essentials.<\/a>\n\n<h2>Face-to-face job interview red flags<\/h2>\n<img loading=\"lazy\" decoding=\"async\" class=\"alignnone size-full wp-image-28787\" src=\"https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/4\/2022\/06\/work_banner_99.jpg\" alt=\"two women sitting behind the table with a laptop interviewing the third woman\" width=\"960\" height=\"540\" srcset=\"https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/5\/2022\/06\/work_banner_99.jpg 960w, https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/5\/2022\/06\/work_banner_99-300x169.jpg 300w, https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/5\/2022\/06\/work_banner_99-768x432.jpg 768w, https:\/\/employmenthero.com\/nz\/wp-content\/uploads\/sites\/5\/2022\/06\/work_banner_99-440x248.jpg 440w\" sizes=\"auto, (max-width: 960px) 100vw, 960px\" \/>\n<h3>8. Being late to job interviews<\/h3>\nSometimes a candidate will be late for an interview, things happen. However, your candidate should let you know if they&#8217;re going to be late. A simple heads up is better than nothing. My usual grace period is about 5 minutes.\n\nIf the candidate shows up later than this without an explanation or heads up, I&#8217;m not going to be happy. It shows that they value their time more than others and that they might be a tad disrespectful.\n\n<em><strong>Interview no-show? Find out <a href=\"https:\/\/employmenthero.com\/nz\/blog\/candidate-ghosting\/\">why candidates are ghosting employers<\/a><\/strong><\/em>\n<h3>9. Lack of eye contact<\/h3>\nAre they some shifty eyes, or is it in your head? You come face to face with your candidate and they don&#8217;t look you in the eyes or maintain eye contact.\n\nWhat&#8217;s going on? It&#8217;s an important question to ask because eye contact is vital in making connections with people and building trust.\n\nIt&#8217;s also a natural instinct, so if someone is avoiding looking into your lovely eyes, there might be more going on. Don&#8217;t be quick to dismiss them though, it could be social anxiety or lack of confidence.\n\nI&#8217;d recommend going with your gut on this one.\n<h3>10. Unprofessional appearance<\/h3>\nUnless you&#8217;re Lady from Lady and the Tramp, a scruffy appearance ain&#8217;t going to charm you. If a candidate rocks up with an unkempt appearance and body odour, it&#8217;s generally not a great sign.\n\nIf they don&#8217;t care about the image they project, what kind of representation will they be for your brand? On the flip side, don&#8217;t judge a candidate who has dressed too formally for your workplace and culture.\n\nAs a hiring manager, if you are more casual, let your job candidate know in advance, so they have the right expectations when they come in. You will find though, that many candidates feel more comfortable dressing a little more formal for an interview.\n<h3>11. Rambling<\/h3>\nAh, rambling, either pure passion or absolute chaos. I&#8217;m sure if you&#8217;ve ever interviewed someone, you&#8217;ve encountered the rambling type. Now, I&#8217;m not talking about the endearing rambler who is absolutely passionate and full of energy and great ideas.\n\nNo dear reader, I&#8217;m talking about the rambler who forms sentences so convoluted that the likes of JRR Tolkien and Tolstoy would be shamed.\n\nRambling is a sign the person interviewing\n\n1.) don&#8217;t know what they&#8217;re talking about and;\n\n2.) logic isn&#8217;t a strong suit for them.\n\n<strong>Pro tip:<\/strong> If you&#8217;re the one being interviewed and know you&#8217;re a rambler, but self aware &#8211; keep your responses short and ask the interviewer if they would like more detail when you have answered their question (succinctly!).\n<h3>12. Throwing a former or current employer under the bus<\/h3>\nNo one likes a negative Nancy. If your interviewee starts saying negative things about a former or current employer, this is a big red flag for us. It is very indicative that this person may one day say bad things about you.\n\nMoreover, they could be blaming a lack of their own performance or achievement in a role on their past or current employer. It shows that they are not taking ownership of why they are looking for a role or are unhappy in their current role.\n\nHowever, don&#8217;t mistake honesty as someone being negative. What do I mean here?\n\nFor example, if a candidate is upfront about the company&#8217;s culture not being a fit for them, it shows they are self aware. Make sure you probe and ask what it is that they are looking for to ensure you will be a good fit for them.\n\nA great question here is to ask your candidate to describe the best work environment that have succeeded in and why. This gives them the opportunity to describe a past place where they were successful and why.\n\nYou can then compare your work environment to assess for fit and future success.\n<h3>13. Lack of accountability<\/h3>\nThis also aligns to lack of self awareness. Accountability is so important in the workplace. Let&#8217;s say you ask the candidate questions about a failed project or areas of development and they can&#8217;t answer this, they are not self aware enough or vulnerable enough to be upfront with you.\n\nWe all have areas we can improve on. Sometimes it&#8217;s hard to lay our souls bare to people we&#8217;ve just met, allow your candidate time and space to answer the harder questions.\n\nHowever, if they still show a real lack of ownership over past mistakes, their role in team failures, or an inability to answer these questions at all, it&#8217;s a red flag.\n<h3>14. Guarded body language<\/h3>\nThis one is a bit of a gut instinct one, if someone&#8217;s body language comes across cold or disinterested, more could be at play.\n\nBody language is such an important thing to watch when you are interviewing, this is because <a href=\"https:\/\/www.rightattitudes.com\/2008\/10\/04\/7-38-55-rule-personal-communication\/\">body language makes up 55% of communication.<\/a> As Prof. Mehrabian says, &#8220;if words and body language disagree, one tends to believe the body language.&#8221;\n\nMake sure you take on the vital role of building rapport at the beginning of meeting your candidate and establishing the setting for the interview. This will make them more relaxed and comfortable.\n\nBe aware of any change or shift in body language. This is a red flag as it may indicate they are not telling you the truth. An example here may be a sudden diversion of eye contact.\n\n<em><strong>Read more: <a href=\"https:\/\/employmenthero.com\/nz\/resources\/candidate-experience-checklist\/\">Creating a candidate experience checklist<\/a><\/strong><\/em>\n<h2 id=\"Five_interview_questions_to_reveal_bad_hires\">Five interview questions to reveal bad hires<\/h2>\nNow that you know the common traits of bad candidates, here are five questions you can ask in an interview to help weed out the bad apples:\n<h3 id=\"1_What_is_one_of_your_biggest_failures_and_how_could_you_have_done_better_\">1. What is one of your biggest failures, and how could you have done better?<\/h3>\nNo one likes to dwell on their failures, but how someone responds to a disappointment is telling. A typical bad hire, for example, will have a super hard time recognising their own faults yet will be snappy to point the finger of blame at others.\n\nWhat does this mean for you? In our experience, candidates who can\u2019t accept responsibility for their shortcomings are highly unlikely to accept advice or constructive criticism from their colleagues or managers. They are equally unlikely to recognise and learn from their mistakes (because \u2013 remember, they didn\u2019t make any!).\n\nTellingly, these candidates generally won\u2019t ask for help when needed, and they won\u2019t appreciate their team members who go above and beyond to help them out.\n\nAsking interview questions where interviewees have to describe an experience in which things did not turn out quite as well as they\u2019d hoped and what they did about it gives you insight into how they perform under pressure.\n\nWatch for the red flags when they blame others.\n\n<em><strong>Read more: Be wary of\u00a0<a href=\"https:\/\/employmenthero.com\/nz\/blog\/unconscious-bias-in-recruitment\/\">unconscious bias in hiring managers<\/a><\/strong><\/em>\n<h3 id=\"2_What_is_your_biggest_success_and_how_did_you_achieve_it_\">2. What is your biggest success, and how did you achieve it?<\/h3>\nWhile bad candidates find it hard to shoulder the blame for failures, they are usually super-fast to accept praise. Other signs of a bad hire to watch out for are counting team success as their personal achievements. You can hear them describe success in terms of \u201cI\u201d, not \u201cwe\u201d, joyously disregarding any help they received along the way.\n\nThese guys are definitely not team players. Anyone who only wants to talk about his or her personal wins in past positions without crediting co-workers is literally flaunting a major ego problem. Sound the alarm bells.\n\nOn the flip side,\u00a0<a href=\"https:\/\/employmenthero.com\/nz\/blog\/right-person-to-hire\/\">great candidates<\/a>\u00a0will always show their passion for doing their best work, the role they played in their team, and the impact the team had on the organisation.\n\nDownload our\u00a0<a href=\"https:\/\/employmenthero.com\/nz\/resources\/hiring-interview-checklists\/\"><strong>hiring interview checklist<\/strong><\/a>\u00a0to screen candidates systematically\n<h3 id=\"3_What_skill_do_you_think_you_lack_the_most_\">3. What skill do you think you lack the most?<\/h3>\nA potentially\u00a0<a href=\"https:\/\/employmenthero.com\/nz\/resources\/manage-toxic-staff-guide\/\">toxic employee<\/a>\u00a0thinks they know it all and aren\u2019t interested in\u00a0<a href=\"https:\/\/employmenthero.com\/nz\/blog\/transferable-skills-recruitment\/\">learning new skills<\/a>. On the other hand, candidates who truly want to grow will easily identify skills they need to acquire and find simple, inexpensive ways of doing so.\n\nInterview questions that reveal a candidate\u2019s more vulnerable side give great insight into their personality.\n<h3 id=\"4_Tell_us_about_your_ideal_workday\">4. Tell us about your ideal workday<\/h3>\nGood relationships are important to team morale and job satisfaction in any work environment. But they aren\u2019t everything. And it\u2019s not a good sign for a candidate to simply focus on the social aspects of their workday and not the actual work.\n\nLook for candidates who think it\u2019s important to form working relationships and get along with others while completing their work.\n<h3 id=\"5_What_five_things_would_you_change_about_your_current_role_and_why_\">5. What five things would you change about your current role, and why?<\/h3>\nIt\u2019s perfectly normal for candidates to dislike parts of their current role, but they should be able to explain the issues without complaining about or blaming any particular person.\n\nAsking for five different things really pushes them to focus on issues, and you may pressure them into revealing signs of bad hires.\n\nSo your candidate has navigated unheeded through your fine toxicity filter. Good job! Here are a couple of final tips to be super sure you\u2019ve got a high-performer on the line.\n<h3 id=\"Bonus_tip_Don_t_just_rely_on_interview_questions_reference_check_\">Bonus tip: Don\u2019t just rely on interview questions: reference check!<\/h3>\nEven when candidates have the perfect replies to these questions and are looking like a strong fit, make sure you actually speak with referees before you offer them the job. Sure, most referees will not say anything unduly negative about a former colleague, but it\u2019s often what they don\u2019t say that matters.\n\nBe specific over your call, and ask some behavioural questions that deliver some between-the-line nuances:\n<ul>\n \t<li>What\u2019s it like working with him\/her?<\/li>\n \t<li>How did subordinates feel about working for him\/her?<\/li>\n \t<li>Is he\/she a team player?<\/li>\n \t<li>What could he\/she improve on?<\/li>\n \t<li>What do you consider is their greatest attribute?<\/li>\n<\/ul>\nListen very closely and be sure to drill down when you sense trouble. Using behavioural interviewing techniques and understanding how the candidate conducted themselves in the past will help you assess whether there are any potential behavioural flaws to avoid.\n<h2>Traits to look for in job candidates in the hiring process<\/h2>\nWe&#8217;ve just gone through a bunch of red flags found in the hiring process, which can be a bit disheartening. What should you be looking for?\n\nAt 91±¬ΑΟ, we look for humble, hungry and smart people<a href=\"https:\/\/www.forbes.com\/sites\/danschawbel\/2021\/07\/26\/patrick-lencioni-3-indispensable-virtues-that-make-teams-successful\/#6e3499047fdc\">.<\/a> It is a tried and true way to find ideal team players. What do these traits mean in action?\n\nHumble being that they are self-aware with little ego, they know their strengths and their weaknesses. Hungry meaning they have a strong desire to see results from their work.
